A whirlpool of emotion: How entrepreneurs' empathy affects employees' emotional exhaustion.

ABSTRACT: Drawing upon upper echelons and self-determination theories, we hypothesize and test a mediating process linking entrepreneurs' empathy to employees' emotional exhaustion and the moderating role of psychological empowerment. Based on a dyadic-survey study of entrepreneurs and their employees in high-tech new ventures in China, we conducted the empirical test by using hierarchical linear modeling (HLM) and found that entrepreneurs' empathy has a negative effect on employees' emotional exhaustion, and psychological empowerment not only partially mediates the relationship between entrepreneurs' empathy and employees' emotional exhaustion but also positively moderates the above relationship. This study frames an integrative perspective of emotions and psychologies and sheds a nuanced understanding of the mechanisms linking empathy with emotional exhaustion. Limitations and future directions are addressed.

Project description:Teaching is an emotionally challenging profession, sometimes resulting in high levels of teacher stress, burnout, and attrition. It has often been claimed that certain emotion regulation strategies can lower teachers' feelings of burnout. The use of cognitive reappraisal (i.e., cognitively changing the emotional impact of a situation) has generally been associated with positive outcomes, whereas using expressive suppression (i.e., inhibiting emotional responses) usually has negative consequences. The present study investigated the association between teachers' typical use of these two emotion regulation strategies (i.e., cognitive reappraisal and expressive suppression) and their feelings of emotional exhaustion. Because there is evidence that regulating emotions could involve higher costs when regulation goes against individual preferences, we also explored the potentially moderating effect of teachers' implicit attitudes toward emotion regulation versus emotion expression on the association between typical use of emotion regulation strategies and teachers' emotional exhaustion with an Implicit Association Test (IAT). We included the interpersonal teacher-student relationship (in terms of teacher agency and communion), teacher experience, and teacher gender as covariates in our analyses. Participants were 94 teachers in secondary education, vocational education, and teacher training for secondary education. Replicating findings from prior studies, hierarchical regression analyses showed that typical use of cognitive reappraisal, but not expressive suppression, was significantly related to lower levels of teachers' emotional exhaustion. Teachers' implicit attitudes toward emotion regulation versus emotion expression moderated the relationship between the use of emotion regulation strategies and emotional exhaustion, but only in a subsample with more experienced teachers. Teachers who showed more interpersonal agency in class and had more years of teaching experience reported lower levels of emotional exhaustion. Interpersonal communion and gender were not directly associated with feelings of exhaustion. Implications for teacher training and suggestions for future research are discussed.

Project description:Following the surge for empathy training in service literature and its increasing demand in service industries, this study systematically reviews empirical papers implementing and testing empathy training programs in various service domains. A mixed-methods systematic review was performed to identify and describe empathy training programs and discuss their effectiveness in service quality, service employees' well-being, and service users' satisfaction. Included papers met those eligibility criteria: qualitative, quantitative, or mixed-methods study; one training in empathy is identifiable; described training(s) developed for or tested with service employees dealing with service users. We searched health, business, education, and psychology databases, such as CINAHL, Medline ABI/Inform Global, Business Source Premier, PsycINFO, and ERIC. We used the Mixed-Method Assessment Tool to appraise the quality of included papers. A data-based convergent synthesis design allowed for the analysis of the data. A total of 44 studies published between 2009 to 2022 were included. The narrative presentation of findings was regrouped into these six dimensions of empathy training programs: 1) why, 2) who, 3) what, 4) how, 5) where, and 6) when and how much. Close to 50% of studies did not include a definition of empathy. Four main empathic competencies developed through the training programs were identified: communication, relationship building, emotional resilience, and counseling skills. Face-to-face and group-setting interventions are widespread. Our systematic review shows that the 44 papers identified come only from health services with a predominant population of physicians and nurses. However, we show that the four empathic skills identified could be trained and developed in other sectors, such as business. This is the first mixed-methods, multi-disciplinary systematic review of empathy training programs in service research. The review integrates insights from health services, identifies research limitations and gaps in existing empirical research, and outlines a research agenda for future research and implications for service research.

Project description:BackgroundParanoia is associated with a multitude of social cognitive deficits, observed in both clinical and subclinical populations. Empathy is significantly and broadly impaired in schizophrenia, yet its relationship with subclinical paranoia is poorly understood. Furthermore, deficits in emotion recognition - a very early component of empathic processing - are present in both clinical and subclinical paranoia. Deficits in emotion recognition may therefore underlie relationships between paranoia and empathic processing. The current investigation aims to add to the literature on social cognition and paranoia by: (1) characterizing the relationship between paranoia and empathy, and (2) testing whether there is an indirect effect of emotion recognition on the relationship between empathy and paranoia.MethodsParanoia, empathy, and emotion recognition were assessed in a non-clinical sample of adults (n = 226) from the Nathan Kline Institute-Rockland (NKI-Rockland) dataset. Paranoia was measured using the Peters Delusions Inventory-21 (PDI-21). Empathy was measured using the Interpersonal Reactivity Index (IRI), a self-report instrument designed to assess empathy using four subscales: Personal Distress, Empathic Concern, Perspective Taking, and Fantasy. Emotion recognition was assessed using the Penn Emotion Recognition Test (ER-40). Structural equation modeling (SEM) was used to estimate relationships between paranoia, the four measures of empathy and emotion recognition.ResultsParanoia was associated with the Fantasy subscale of the IRI, such that higher Fantasy was associated with more severe paranoia (p < 0.001). No other empathy subscales were associated with paranoia. Fantasy was also associated with the emotion recognition of fear, such that higher Fantasy was correlated with better recognition of fear (p = 0.008). Paranoia and emotion recognition were not significantly associated. The Empathic Concern subscale was negatively associated with emotion recognition, with higher empathic concern related to worse overall emotion recognition (p = 0.002). All indirect paths through emotion recognition were non-significant.DiscussionThese results suggest that imaginative perspective-taking contributes to paranoia in the general population. These data do not, however, point to robust global relationships between empathy and paranoia or to emotion recognition as an underlying mechanism. Deficits in empathy and emotion recognition observed in schizophrenia may be associated with the broader pathology of schizophrenia, and therefore not detectable with subclinical populations.
